Why postings fail

Why job postings miss strong candidates

  1. A

    The best are employed

A strong machinist, maintenance lead or plant manager is usually running a shift tonight. Their employer values them and they have no reason to browse listings. A posting rarely reaches the one person who could fix your problem fastest and hold the seat afterward.

  2. B

    Applicants are not the market

Those who do apply are often between seats, stretching a title, or sending the same resume everywhere. That pool is real but narrow. Your best candidates sit inside peer plants, and they respond to a direct call far more than to an advertisement.

  3. C

    A call beats a posting

A direct conversation about the equipment, the plant and the reason to move reaches people who would never answer an ad. It also surfaces local, relocating and traveling talent, and lets both sides test the fit honestly before anyone spends an afternoon interviewing.

The Six-Step Search

How the search works

  1. Search Calibration

We start inside your plant, by phone or on site. We ask about the product, the process, the equipment brands, the shift pattern, union status and the exact problem this hire must solve in the first year. Then we write the profile down, challenge pay and scope against the market, and agree what a strong candidate truly looks like.

  2. Market Mapping

Next we chart who holds this job today. That means peer plants in your region and beyond, suppliers who run the same process, customers who audit similar lines, and shops that train strong people. The map shows where talent clusters, which employers lose people, where the strongest operators sit, and which targets deserve a first call.

  3. Professional Contact Intelligence

A name on a chart is not yet a conversation. We work out how to reach each person directly and professionally, whether at work, by mobile phone or through a trusted referral. Good contact work protects confidentiality, respects the candidate's current employer, and puts your search in front of busy people in a respectful, discreet way.

We check professional contact routes and approach candidates discreetly, without making your plant or vacancy public unless you approve.

  4. Persistent Personalized Outreach

Employed specialists rarely answer the first message. We keep reaching out, and each approach carries a specific reason to talk, such as the equipment, the line, the growth of the plant or the scope of the seat. We follow up politely and often until the person answers, even when they say they are happy where they are.

  5. Live Candidate Qualification

Every candidate speaks with a recruiter who understands the work. We test hands-on scope, the machines and systems they have really run, the results they own, why they would move, and whether they will relocate, commute or travel. We drop anyone who fits the title but not your plant, and we say why.

We talk through decisions, equipment, results and reasons for moving, then distinguish direct experience from skills that would need support.

  6. Candidate Intelligence and Process Support

You receive a short list with a written brief on each finalist, including honest concerns and what to probe in interviews. We coordinate schedules, carry feedback in both directions, help shape the offer, and stay with the candidate through resignation and counteroffers, so the hire starts, settles in and stays.

We explain motivation, practical constraints and concerns, support interviews, and keep offer decisions with your hiring team.

Relocation

Talent who will move

Many strong people will relocate for the right plant, especially toward a lower cost of living, a leadership step or a growing company. We raise housing, schools, spouse employment and timing on the first call, and we note what help your plant can offer, so no one is surprised late.

Travel

Talent who will travel

Some skilled people will commute for a period, rotate in for a few days a week or travel between sites for the work. We offer that arrangement where it fits, confirm what each person will really accept, and explain lodging, rotation and schedule expectations before you ever meet them in person.

Questions employers ask

Which titles can I search for?

Every title in the finder across twenty-two role families, from plant manager to CNC machinist, plus common alternate names. If your exact title has no dedicated page, the finder sends you to the family page with the title already entered in the request form.

How is the fee calculated?

The fee is a percentage of first-year base salary, agreed in writing before the start of the search. You pay only if you hire a candidate we present.

Do you recruit skilled trades and technicians?

Yes, as direct hire. We search for employed machinists, welders, maintenance technicians, inspectors and operators. We do not supply temporary or hourly staffing.

Is there a guarantee?

We offer a candidate replacement guarantee on standard search agreements. The applicable period and exact terms are set out in the signed client recruiting agreement.

What if my plant is in a small town?

Rural plants are common in this work. We discuss relocation, commute and housing openly on the intake call so candidates arrive informed.

Can the search be confidential?

Yes: Tick the confidential box on the request form and we confirm how to handle it with you on the intake call.

When do you pay a recruiting fee?

No upfront fee. You pay only if you hire. The signed recruiting agreement sets the fee basis and payment terms. Sending an opening does not itself commit you to a fee or an exclusive arrangement.

How long does it take to see a short list?

We discuss the search conditions before describing a realistic next step. Shift, location, equipment match and the candidate's reasons for moving all matter. We do not promise a shortlist date before understanding the opening.

How do you handle counteroffers?

We ask what is driving the move before introducing a candidate. We discuss what might change if the current employer offers more money or a different job. Your team still decides whether that person's motivation fits the opening.

What do you not do?

We do not bill hourly for a standard permanent search, repost a job-board ad as a search, or supply high-volume general labor. Retainers are not the default. Any different arrangement must be agreed in writing.
