The hiring decision
What makes this hire work on your plant floor?
An MS&T engineer is the bridge between the lab process and the validated commercial one. If a transfer lands without deviations that surprise the site, the product reaches patients on schedule. We search for engineers who have moved a real process into a real plant and documented why it works.
We ask for a specific transfer: sending site, receiving site, process description, risk assessment, engineering runs and what changed in scale. A good answer includes a problem found during transfer and how it was resolved.
We screen for experience designing PPQ protocols, defining critical process parameters, choosing sampling plans and writing reports. We ask how they handled a failed batch or an out-of-trend result and what they showed regulators or corporate quality afterward.
Before an introduction
What do we check before you interview?
MS&T sits between development, quality, operations and corporate teams. We ask how they handled disagreement with a sending site and how they trained operators on a new process. We value people who can write clearly and speak to a floor supervisor.
cGMP discipline
We ask about deviations, change control and investigations they led. We listen for comfort with documentation that other people have to defend in an inspection.
Modality match
Biologics, solid dose and sterile fill finish call on different knowledge. We ask whether the candidate has handled cell culture and purification, granulation and compression, or aseptic processing.

Equipment and facility knowledge
MS&T engineers need to understand the equipment that will make the product: bioreactors, chromatography skids, blenders, tablet presses, isolators or filling lines. We ask how they assessed fit between a process and the receiving site's equipment, and what they did when it did not fit. Engineers who can walk a suite and spot a mismatch are valuable.

Direct search
Where are qualified people working now?
Candidates sometimes come from validation and quality roles, where they reviewed transfers critically. We consider them if they have also had hands-on process responsibility. We also talk to experienced operations supervisors who know the process by feel and have strong technical writing.
We source from large pharmaceutical manufacturing sites, contract development and manufacturing organizations, and biotech plants matched to your modality. Candidates who have received transfers are as valuable as those who sent them. We search both sides.
We also approach process development scientists who have moved into commercial support and validation engineers ready for a broader process role, and we say where the move would be a stretch.

Inspection history matters as well. We ask whether the candidate has stood in front of an investigator, how they prepared the data and what questions surprised them. Your plant's current regulatory posture should guide how much of that experience you need, and we help you weigh it against technical depth and fit with your people.
Which hiring mistakes should you avoid?
Tech transfer ownership. We want to know what the candidate wrote and what they only reviewed. cGMP discipline. A good candidate explains a root cause, the CAPA, and what did not work the first time. Modality match. We state plainly where a candidate's experience crosses over and where it does not.

The search
How the search runs?
Outreach is direct and technical, since a good MS&T engineer will discuss a transfer long before a job. The short list includes notes on transfer depth, validation role, modality match and concerns. We coordinate interviews with quality and operations, support the offer, and stay involved after the start date.
Agree the brief
We begin by understanding your modality, products, the transfers ahead and the inspection history. We write a brief naming the process experience required.

Qualify the work and support the hire
We pay attention to documentation samples. With the candidate's permission and without disclosing confidential material, we ask them to describe how they structured a report or protocol and how it was received. We pass our notes to you with our view of whether the writing is a strength or a risk.

The Six-Step Search
What do you get before interviewing?

You get a hiring brief that separates the work, reporting authority and non-negotiable requirements. We agree what would make a candidate worth an interview before contacting anyone.
2. Market Mapping
You get a defined search pool, not a reposted vacancy. We identify the kinds of plants and teams where people already handle comparable equipment, processes and operating demands.
3. Professional Contact Intelligence
You get a way to reach working people directly. We check professional contact routes and approach candidates discreetly, without making your plant or vacancy public unless you approve.
4. Persistent Personalized Outreach
You get individual conversations about the actual opening. We explain the work, shift and location, ask whether a move makes sense, and follow up without pretending every person is interested.
5. Live Candidate Qualification
You get evidence of fit before spending interview time. We talk through decisions, equipment, results and reasons for moving, then distinguish direct experience from skills that would need support.
6. Candidate Intelligence and Process Support
You get a focused short list with the information behind it. We explain motivation, practical constraints and concerns, support interviews, and keep offer decisions with your hiring team.
What should we discuss first?
A percentage of first-year base salary, set in writing before the person starts, with no added charge for the length of the search. We ask for a specific transfer: sending site, receiving site, process description, risk assessment, engineering runs and what changed in scale.

What should you know before sending ms&t engineer?
When do you pay a recruiting fee?
No upfront fee. You pay only if you hire. The signed recruiting agreement sets the fee basis and payment terms. Sending an opening does not itself commit you to a fee or an exclusive arrangement.
How long does it take to see a short list?
We discuss the search conditions before describing a realistic next step. Shift, location, equipment match and the candidate's reasons for moving all matter. We do not promise a shortlist date before understanding the opening.
How do you handle counteroffers?
We ask what is driving the move before introducing a candidate. We discuss what might change if the current employer offers more money or a different job. Your team still decides whether that person's motivation fits the opening.
What replacement terms apply?
We offer a candidate replacement guarantee on standard search agreements. The applicable period and exact terms are set out in the signed client recruiting agreement.
What do you not do?
We do not bill hourly for a standard permanent search, repost a job-board ad as a search, or supply high-volume general labor. Retainers are not the default. Any different arrangement must be agreed in writing.
