The hiring decision
What makes this hire work on your plant floor?
The title covers very different jobs. Some setters only swap tooling to a sheet. Others choose parameters, approve the first piece and decide when a run can start. We pin down which authority your plant gives. A Machine Setter without release authority will feel stuck.
Describe the process you change over, the machines and your first-piece rules. We find setup technicians who already run that process, not general operators.

We pin down which authority your plant gives. A Machine Setter without release authority will feel stuck. One with too much authority may collide with your quality rules.
We ask how the person plans a changeover before the machine stops. Do they stage tools and material, separate internal work from external work, and use a checklist? Quick changeover thinking shows in the way candidates talk about wasted motion. People who only react to the clock rarely have it.
Before an introduction
What do we check before you interview?
Molding, stamping, packaging and assembly setup are not interchangeable. A strong molding setter may struggle on a stamping press. We match the process first, then the machine family, then the controls. Where a gap exists, we tell you before you meet the person.
First-piece approval and process sheets
We ask what the candidate measured, who signed off and what they did when the first piece failed. We also ask how they used process sheets and what they did when a sheet was wrong.
Process match matters most

Safe setup practice
Setup is when people are closest to hazards. Lockout, stored energy, guard bypass and crane use all come up. Candidates should explain how they verify zero energy. We note anyone who treats safety steps as optional. Credentials vary by process and we ask for those that apply.
Red flags we screen for
We also watch for people who change many parameters at once. Good setters change one thing, observe, then decide.
Fit versus title
We ignore the label and ask about process, authority and sign-off. A person who held a lesser title with real release authority may fit better than someone with a bigger title who followed orders.
Controls, tooling and data
Setup people work at the control, not only with wrenches. We ask what screens they edit, what recipes they load and how they record a change. We also ask how they handle a tool that wears out mid-run. A setter who writes down what changed helps the next shift avoid repeating the problem.
Do you handle relocation for setters?
We discuss it early. Many setters are rooted in a region, so we confirm willingness before interviews.

Direct search
Where are qualified people working now?
We also look at technicians who moved from a related process, such as assembly cell setup into packaging. We only present them when the logic of the work carries over and when their curiosity and records show a quick grasp of new equipment.
The best Changeover Technician candidates are senior operators at plants running the same process. They have watched setters work for years and often already do part of the job. We find them by working the process, not the title.
Service technicians at machine builders are another pool. They understand the equipment deeply, and some want to leave travel. We confirm they have run production, not only commissioned machines, before presenting them.

Which hiring mistakes should you avoid?
Red flags we screen for. Warning signs include setters who cannot explain why an adjustment worked, those who skip first-piece checks when rushed and candidates who dismiss lockout as slow. Fit versus title. Changeover Technician, Machine Setter and Setup Operator often describe the same duties under different names.

The search
How the search runs?
We begin by walking through a typical changeover with you, from last good part to first approved part. That shows where skill is needed and where the plant already has structure. We then approach setters and senior operators in the same process.

Approach relevant people
Each is screened on changeover method, release authority, equipment and logistics. We discuss shift, travel to work and current pay early. You interview a short list.
Qualify the work and support the hire
We pass along candor from both sides, and help close the offer and plan the start. If a promising candidate is missing one skill, such as a control system, we say so plainly. You choose whether to accept the gap or wait for a closer match.

What else affects this Setup Technician hire?
Can you recruit Machine Setters from another process?
Sometimes, if fundamentals transfer. We tell you the gap openly and you decide.
Do you need our setup sheets?
They help us ask better questions. A conversation about your current method also works.
Do you place people who only change dies or molds?
We can. We define the exact scope first, since narrow and broad setup roles draw different candidates.
What does a setup search usually reveal about the plant?
Often it shows where setup knowledge sits with one person. We help you describe the role so the next person can share it.
How is the search fee agreed?
The fee is a percentage of first-year base salary, agreed in writing before we start. There is no upfront fee. You pay only if you hire.
The Six-Step Search
What do you get before interviewing?
1. Search CalibrationYou get a hiring brief that separates the work, reporting authority and non-negotiable requirements. We agree what would make a candidate worth an interview before contacting anyone. 2. Market MappingYou get a defined search pool, not a reposted vacancy.
1. Search Calibration
You get a hiring brief that separates the work, reporting authority and non-negotiable requirements. We agree what would make a candidate worth an interview before contacting anyone.
2. Market Mapping
You get a defined search pool, not a reposted vacancy. We identify the kinds of plants and teams where people already handle comparable equipment, processes and operating demands.
3. Professional Contact Intelligence
You get a way to reach working people directly. We check professional contact routes and approach candidates discreetly, without making your plant or vacancy public unless you approve.
4. Persistent Personalized Outreach
You get individual conversations about the actual opening. We explain the work, shift and location, ask whether a move makes sense, and follow up without pretending every person is interested.
5. Live Candidate Qualification
You get evidence of fit before spending interview time. We talk through decisions, equipment, results and reasons for moving, then distinguish direct experience from skills that would need support.
6. Candidate Intelligence and Process Support
You get a focused short list with the information behind it. We explain motivation, practical constraints and concerns, support interviews, and keep offer decisions with your hiring team.

What should we discuss first?
Is a Setup Operator different from a Setup Technician?
Often yes: The difference is authority and troubleshooting depth. We clarify yours at intake.
What should you know before sending setup technician?
When do you pay a recruiting fee?
No upfront fee. You pay only if you hire. The signed recruiting agreement sets the fee basis and payment terms. Sending an opening does not itself commit you to a fee or an exclusive arrangement.
How long does it take to see a short list?
We discuss the search conditions before describing a realistic next step. Shift, location, equipment match and the candidate's reasons for moving all matter. We do not promise a shortlist date before understanding the opening.
How do you handle counteroffers?
We ask what is driving the move before introducing a candidate. We discuss what might change if the current employer offers more money or a different job. Your team still decides whether that person's motivation fits the opening.
What replacement terms apply?
We offer a candidate replacement guarantee on standard search agreements. The applicable period and exact terms are set out in the signed client recruiting agreement.
What do you not do?
We do not bill hourly for a standard permanent search, repost a job-board ad as a search, or supply high-volume general labor. Retainers are not the default. Any different arrangement must be agreed in writing.
