Why fit is difficult
Packaging plants sell speed, consistency and service on short lead times. The product is often a commodity in the buyer's eyes, so margin lives in yield, changeover time and delivery accuracy. A leader here must read line speed, waste percentages and customer schedules at the same moment. The category also splits into crafts that rarely overlap, so a leader who is excellent on a corrugated sheet plant may be a beginner in a flexible film extrusion and converting operation.
Responsibilities behind the title
We match by format first. Flexible film involves extrusion, printing, lamination and slitting. Rigid containers involve blow molding, thermoforming or injection. Corrugated involves board, converting, die cutting and heavy logistics. Labels and folding cartons add press and finishing skills. Contract packagers run client products on fillers, cartoners and case packers. Changeover discipline and equipment effectiveness history say more than a plant manager title, and they transfer within a format far better than across formats.
Qualification in practice
We ask which lines the candidate has run, their speeds, typical order sizes and how often they changed over per shift. We ask how equipment effectiveness was measured and what actually improved it. For automation roles we ask about case packing, palletizing, vision inspection and controls platforms. Service leaders should be able to describe on-time and complete performance and how a late order was recovered.
Changeovers are where packaging money is made
A packaging line can run well for hours and still lose its margin in the changeovers. Leaders who understand this study the sequence: plate or die swaps, film or board staging, adjustments, first-article approval and ramp back to speed. Strong candidates describe standard work, tool carts, pre-staging and operator ownership, not just a general push for faster changes. When they tell us what a change took before and after, and what they stopped doing to get there, the answer reveals real practice.
Quality in packaging is customer specific
Packaging quality is not a single system. Food contact packaging brings hygiene and migration concerns, and sites may hold a scheme such as BRCGS Packaging Materials. Pharmaceutical and cosmetic packaging bring print accuracy and mix-up prevention. Industrial packaging brings strength and dimensional performance. A quality manager must know which defects matter to which customer, how complaints are traced to a roll, run or lot, and how color and registration are controlled. We screen for the specific customer environment, not a general quality title.
Automation, controls and the maintenance bench
Many packaging plants depend on fillers, wrappers, robotic palletizers and inspection systems from several vendors. The automation and controls engineer who can troubleshoot across those platforms is difficult to replace, and so is the maintenance leader who keeps spare parts and skills organized across shifts. Owners hiring here should expect us to ask about the specific controls brands, vision systems and servo experience required, and to separate the must-have platform from the one the candidate can learn in a few months.
Union status, shifts and floor leadership
Some converters and box plants run with represented workforces, and others do not, and a leader moving between them must change how they handle scheduling, discipline and overtime. Packaging lines often run around the clock, so supervisors manage weekend crews, shift handoffs and short staffing without the manager present. We ask candidates how they communicated line priorities across shifts, how they handled a grievance or a disputed assignment, and how they trained operators on changeovers. Owners benefit from telling us plainly whether the plant is represented, because candidates will ask in the first conversation and a leader who has never worked under a contract may need an honest discussion before the process goes far. Floor credibility is hard to fake, and references from operators and mechanics often tell us more than references from peers.

Where the right experience comes from?
Candidates work in film converters, corrugated box plants, label printers, contract packagers and the captive packaging operations of brand owners. Converter leaders usually have the deepest process knowledge. Contract packager leaders are strong at winning, launching and cycling many small programs. Brand owner packaging leaders often know specification, supplier management and cost, with less hands-on press experience.
How this manufacturing search runs?
- Define the operating brief and agree the recruiting terms in writing.
- Map comparable working talent and approach people directly.
- Screen against the plant, explain concerns and arrange focused interviews.
- Resolve offer, location and start arrangements with the hiring team.

What should you know about questions about Packaging searches?
Do you recruit across flexible, rigid and corrugated?
Yes, but we treat each as its own craft and match candidates inside the format wherever possible.
Is equipment effectiveness experience required?
For plant and production leadership we nearly always ask for it, along with a clear account of what the candidate changed to improve it.
Do you work with contract packagers?
Yes: Those roles stress many short programs, customer onboarding and labor flexibility, and we screen on those points.
How do you assess automation candidates?
We ask about the platforms, vision and servo systems touched, the faults personally diagnosed and the projects led to commissioning.
Can a brand owner packaging engineer run a converter plant?
Rarely without support. The specification knowledge is valuable, but converter operations need hands-on press and yield experience.
What replacement guarantee applies?
We offer a candidate replacement guarantee on standard search agreements. The applicable period and exact terms are set out in the signed client recruiting agreement.

The Six-Step Search
What do you get before interviewing?
1. Search CalibrationYou get a hiring brief that separates the work, reporting authority and non-negotiable requirements. We agree what would make a candidate worth an interview before contacting anyone. 2. Market MappingYou get a defined search pool, not a reposted vacancy.
1. Search Calibration
You get a hiring brief that separates the work, reporting authority and non-negotiable requirements. We agree what would make a candidate worth an interview before contacting anyone.
2. Market Mapping
You get a defined search pool, not a reposted vacancy. We identify the kinds of plants and teams where people already handle comparable equipment, processes and operating demands.
3. Professional Contact Intelligence
You get a way to reach working people directly. We check professional contact routes and approach candidates discreetly, without making your plant or vacancy public unless you approve.
4. Persistent Personalized Outreach
You get individual conversations about the actual opening. We explain the work, shift and location, ask whether a move makes sense, and follow up without pretending every person is interested.
5. Live Candidate Qualification
You get evidence of fit before spending interview time. We talk through decisions, equipment, results and reasons for moving, then distinguish direct experience from skills that would need support.
6. Candidate Intelligence and Process Support
You get a focused short list with the information behind it. We explain motivation, practical constraints and concerns, support interviews, and keep offer decisions with your hiring team.

What should we discuss first?

What should you know before sending packaging?
When do you pay a recruiting fee?
No upfront fee. You pay only if you hire. The signed recruiting agreement sets the fee basis and payment terms. Sending an opening does not itself commit you to a fee or an exclusive arrangement.
How long does it take to see a short list?
We discuss the search conditions before describing a realistic next step. Shift, location, equipment match and the candidate's reasons for moving all matter. We do not promise a shortlist date before understanding the opening.
How do you handle counteroffers?
We ask what is driving the move before introducing a candidate. We discuss what might change if the current employer offers more money or a different job. Your team still decides whether that person's motivation fits the opening.
What replacement terms apply?
We offer a candidate replacement guarantee on standard search agreements. The applicable period and exact terms are set out in the signed client recruiting agreement.
What do you not do?
We do not bill hourly for a standard permanent search, repost a job-board ad as a search, or supply high-volume general labor. Retainers are not the default. Any different arrangement must be agreed in writing.
