The hiring decision

What makes this hire work on your plant floor?

A plant launch has a clock that nobody can stop: the building is finished, the equipment is arriving, customers are waiting and the first workforce has to be hired and trained at the same time as the line is commissioned. A startup leader has to have done this before.

We search for people who took a plant from construction to start of production, hired the first crew and worked alongside equipment makers and integrators through the hard weeks.

We ask for the actual sequence: when they joined relative to building completion, who owned the schedule, and what slipped. We want to hear the punch list, the utility problems, and the decisions made when the schedule and the quality target collided.

A new plant has no culture, so the first hundred hires set it. We ask how they built the hiring plan, who they hired first, how they trained operators on equipment that had never run, and what they would change. Candidates who relied entirely on corporate training rarely built a team that stayed.

Before an introduction

What do we check before you interview?

We probe how the candidate managed factory acceptance tests, site acceptance tests and the handover from the integrator. A good startup leader can describe an argument with an equipment vendor and how it was resolved. We also ask what documentation they insisted on before accepting a machine.

  • Process and sector match

A food line, a battery line, a packaging line and a metals line launch very differently. We ask what the candidate launched, what regulatory or customer approvals applied and how they managed the ramp. If your plant sits in a new technology, we find leaders from adjacent launches and tell you what they will need to learn.

  • Temperament for ambiguity

Launch work has no steady state. We ask what they do when the specification is incomplete and corporate has gone quiet. We also ask what happened to them after the launch, since some leaders thrive in startup and others struggle once production becomes routine.

Direct search

Where are qualified people working now?

The best candidates are leaders who opened plants for peers in battery and electric vehicle supply, food, packaging and metals, and who are now running or finishing those sites. We also approach commissioning teams at equipment makers, who see many launches and know which leaders handle the pressure.

Some of our best leads come from managers hired into a greenfield site whose launch is complete and who are looking for the next one. They are rarely visible online, so we approach them directly.

A further source is operations managers at newly opened plants who ran a department through the launch and now want the entire site. They bring recent, concrete experience and often have not yet been approached.

Which hiring mistakes should you avoid?

Construction to start of production. A leader who arrived after commissioning has a different résumé from one who walked the slab. Red flags we screen for. We are cautious about leaders who claim a whole launch as personal work, who cannot name the vendors involved, or who left each plant soon after start of production without a reason.

The search

How the search runs?

References come from those who worked beside them, including vendor and integrator contacts when candidates allow it. You meet a short list of interviewed leaders, and we help structure the offer, including how the role evolves once the plant is running.

  1. Agree the brief

We begin with the project: site status, timeline, equipment vendors, regulatory approvals and who will be the plant's first managers.

  2. Approach relevant people

We then search among people who have lived similar launches and screen them on the sequence of work described above.

  3. Qualify the work and support the hire

What else affects this Plant Startup / Launch Manager hire?

Often yes: Leaders who have just finished a launch are in a natural moment to move, and we reach them directly instead of waiting for applications. If your plant sits in a new technology, we find leaders from adjacent launches and tell you what they will need to learn.

When do we owe the fee?

Only if you hire someone we introduced. Nothing is billed during the search, and nothing is owed if no hire results.

Can we keep a new plant confidential?

Yes: Site announcements are often sensitive, so we describe the project by sector, region and scale until candidates have signed confidentiality terms. A new plant has no culture, so the first hundred hires set it.

Will experienced startup leaders talk to us while employed?

Often yes: Leaders who have just finished a launch are in a natural moment to move, and we reach them directly instead of waiting for applications. If your plant sits in a new technology, we find leaders from adjacent launches and tell you what they will need to learn.

Do you handle relocation for a launch role?

We discuss it early. Many startup leaders are used to moving for a project, but family situations differ, so we ask about temporary housing, commuting and a permanent move.

Does a title like Greenfield Operations Leader or Site Readiness Lead count?

Yes: We search under those titles and under Startup Manager, and we judge the person by what they launched and when they arrived. A leader who arrived after commissioning has a different résumé from one who walked the slab.

What should you know before sending plant startup / launch manager?

When do you pay a recruiting fee?

No upfront fee. You pay only if you hire. The signed recruiting agreement sets the fee basis and payment terms. Sending an opening does not itself commit you to a fee or an exclusive arrangement.

How long does it take to see a short list?

We discuss the search conditions before describing a realistic next step. Shift, location, equipment match and the candidate's reasons for moving all matter. We do not promise a shortlist date before understanding the opening.

How do you handle counteroffers?

We ask what is driving the move before introducing a candidate. We discuss what might change if the current employer offers more money or a different job. Your team still decides whether that person's motivation fits the opening.

What replacement terms apply?

We offer a candidate replacement guarantee on standard search agreements. The applicable period and exact terms are set out in the signed client recruiting agreement.

What do you not do?

We do not bill hourly for a standard permanent search, repost a job-board ad as a search, or supply high-volume general labor. Retainers are not the default. Any different arrangement must be agreed in writing.
