Why fit is difficult
Pulp and paper mills run continuously. Pulp mills cook and wash fiber, bleach it and dry it, while paper and board machines form, press and dry sheets at high speed and wind them into rolls. Converting plants then slit, cut, print or fold the material. A breakdown can idle a machine worth far more than any single part, so reliability, planned outages and steam and water balance shape the leader's week. Safety exposure includes hot surfaces, chemicals and large rotating equipment.
Responsibilities behind the title
Fit depends on the machine and grade. A tissue machine, a linerboard machine and a specialty paper machine behave differently, and a manager skilled on one can be slower on another. Pulp mill experience differs from paper machine experience. Converting plants are closer to general packaging operations. We ask about machine speed class, grades run, crew structure and which part of the process the person controlled. Title match is weaker evidence than time spent solving breaks and quality problems on the machine.
Qualification in practice
We look for lived scope: machines run, grades, crew sizes, outage planning and the cost control results the person owned. Maintenance candidates should describe how they planned a shutdown and what they did about repeat failures. Process candidates should describe how they handled sheet breaks and quality complaints. Safety candidates should explain lockout practice and confined space entry. Ask for a recurring problem and the root cause the candidate actually found.
Planned outages and reliability
Most mills schedule major shutdowns on a calendar and cram months of preparation into a short window. A good maintenance leader plans scope, parts and contractors well in advance, and holds the line on additions late in the planning. A weak one finds surprises on day two. We ask candidates how they decided what to cut, how they staffed contractors, and how they tracked repeat failures afterward. Condition monitoring and lubrication practices often reveal the quality of the reliability program.
Union mills and crew leadership
Many mills have represented workforces with long tenure and detailed agreements covering jobs, overtime and seniority. Leaders succeed by understanding the agreement, building credibility on the floor and handling grievances fairly. Nonunion mills have their own risks, including inconsistent practices across crews. We ask candidates which setting they have led, how they handled a difficult discipline case, and how they worked with a union steward on a safety or scheduling change.
How we run a mill search
We begin with the machine, grade slate and what is going wrong. We then approach mills with comparable equipment, adjacent converting plants and continuous process operations for reliability roles. Because the field of direct peers can be small, we talk with owners openly about acceptable adjacent backgrounds. We cover rural relocation early, and we confirm safety history and machine detail before any introduction.
Red flags in mill candidates
Watch for leaders who talk about machine speed and production records without mentioning breaks, downtime or safety. Another sign is a maintenance manager who cannot name a repeat failure and the cause eventually found. In union settings, a candidate who describes the agreement as an obstacle usually struggles. We also note people who accept rural relocation in the interview and hesitate later, which is why we raise the question early and invite the family into the conversation before an offer, not after.
What a strong mill reference sounds like
References from mills are most useful when they come from the people who worked beside the candidate. Ask a former maintenance planner about the quality of work packages, a former operator about how the leader handled a break at night, and a former safety lead about follow through after an incident. Specific memories, such as which shutdown was handled best and which was not, carry more weight than praise for general leadership.

Where the right experience comes from?
Candidates work in integrated mills, stand alone paper and board mills, tissue operations, specialty paper makers and converting or packaging plants. Reliability and maintenance people may also come from other continuous process industries such as chemicals or power. Many mills sit in rural communities, so relocation is a real decision for families, and we discuss it early without assuming one answer.
How this manufacturing search runs?
- Define the operating brief and agree the recruiting terms in writing.
- Map comparable working talent and approach people directly.
- Screen against the plant, explain concerns and arrange focused interviews.
- Resolve offer, location and start arrangements with the hiring team.

What should you know about questions about Paper, Pulp & Forest Products searches?
Do you screen for specific machine types?
Yes: We ask about machine class, grades and the problems the candidate solved, since machines differ.
Can a converting manager lead a mill?
Usually not without machine experience. We explain the gap and let the owner decide.
Do you recruit reliability engineers?
Yes: We ask about outage planning, failure analysis and condition monitoring practice.
How do you handle rural relocation?
We raise it early and let candidates weigh it with their families before interviews advance.
Do you recruit nationwide?
Yes: We recruit for mills and converting plants across the country.
What replacement guarantee applies?
We offer a candidate replacement guarantee on standard search agreements. The applicable period and exact terms are set out in the signed client recruiting agreement.

The Six-Step Search
What do you get before interviewing?
1. Search CalibrationYou get a hiring brief that separates the work, reporting authority and non-negotiable requirements. We agree what would make a candidate worth an interview before contacting anyone. 2. Market MappingYou get a defined search pool, not a reposted vacancy.
1. Search Calibration
You get a hiring brief that separates the work, reporting authority and non-negotiable requirements. We agree what would make a candidate worth an interview before contacting anyone.
2. Market Mapping
You get a defined search pool, not a reposted vacancy. We identify the kinds of plants and teams where people already handle comparable equipment, processes and operating demands.
3. Professional Contact Intelligence
You get a way to reach working people directly. We check professional contact routes and approach candidates discreetly, without making your plant or vacancy public unless you approve.
4. Persistent Personalized Outreach
You get individual conversations about the actual opening. We explain the work, shift and location, ask whether a move makes sense, and follow up without pretending every person is interested.
5. Live Candidate Qualification
You get evidence of fit before spending interview time. We talk through decisions, equipment, results and reasons for moving, then distinguish direct experience from skills that would need support.
6. Candidate Intelligence and Process Support
You get a focused short list with the information behind it. We explain motivation, practical constraints and concerns, support interviews, and keep offer decisions with your hiring team.

What should you know before sending paper, pulp & forest products?
When do you pay a recruiting fee?
No upfront fee. You pay only if you hire. The signed recruiting agreement sets the fee basis and payment terms. Sending an opening does not itself commit you to a fee or an exclusive arrangement.
How long does it take to see a short list?
We discuss the search conditions before describing a realistic next step. Shift, location, equipment match and the candidate's reasons for moving all matter. We do not promise a shortlist date before understanding the opening.
How do you handle counteroffers?
We ask what is driving the move before introducing a candidate. We discuss what might change if the current employer offers more money or a different job. Your team still decides whether that person's motivation fits the opening.
What replacement terms apply?
We offer a candidate replacement guarantee on standard search agreements. The applicable period and exact terms are set out in the signed client recruiting agreement.
What do you not do?
We do not bill hourly for a standard permanent search, repost a job-board ad as a search, or supply high-volume general labor. Retainers are not the default. Any different arrangement must be agreed in writing.
