The hiring decision

What makes this hire work on your plant floor?

A VP of engineering hire for a manufacturer usually traces to a product that ships late, fails certification, or costs too much to build. You need a leader who can run a stage gate honestly, protect the test schedule and say no to a sales promise. We search for engineering executives who have shipped hardware, not only managed roadmaps.

We ask the candidate to describe the gate process they ran, what evidence was required to pass each one, and a project they stopped or reshaped at a gate. Strong candidates have cancelled something and can explain why. Weak ones describe processes that always passed.

UL and CE marks are not formalities. We ask what the candidate took through listing, how they worked with test labs, how they managed failures and design changes late in the schedule, and who owned the technical file. We match certifications to your products and markets.

Before an introduction

What do we check before you interview?

Our recruiter conversations establish what the candidate says they personally handled, how they made decisions and why they would consider this opening. The brief identifies candidate-reported information, available supporting evidence and unresolved questions. Your team still assesses technical performance, site-specific safety requirements and the authority the person will need.

  • Product versus engineer-to-order work

We confirm which the candidate has run, how they managed quoting risk, repeatability and engineering hours against customer commitments, and where they drew the line.

  • Team scale and structure

We ask about team size, how they organized mechanical, electrical, software and test groups, and how they handled hiring in tight markets.

  • Manufacturing partnership

We ask how they worked with manufacturing on design for assembly, how they responded to a quality escape that traced to a design choice, and how they decided who paid for the fix.

  • Executive communication

The role reports to leadership and sometimes the board. We ask how they explained a slipped schedule, argued for a cost increase and managed a major customer conflict. Candidates who blame others for every delay are noted.

Direct search

Where are qualified people working now?

Engineering executives for manufacturers come mostly from peer OEMs whose products resemble yours in complexity, regulation and customer base. Engineering directors there already run teams, stage gates and certification programs, and some are ready to take full ownership of engineering.

We also speak with chief engineers at companies in adjacent sectors where the technology overlaps, and with senior leaders from privately held firms whose size limited their growth. Outreach is entirely private, described by product type and company scale, and we share your identity only after the candidate has shown real interest. Because executive moves rarely happen quickly, we stay in touch through each person's own decision timeline and give you honest reports on their interest and questions.

Which hiring mistakes should you avoid?

  • Product versus engineer-to-order work. Leading engineering for a catalog product line is a different task from leading it for custom, order driven systems.
  • Team scale and structure. Strong candidates explain a reorganization they made and what they would do differently, not just the final org chart.
  • Manufacturing partnership. A product that engineering loves and the plant cannot build is a failure.

Executive-search discipline, on every assignment

What do you get from the Six-Step Search?

Plant leaders, engineers and skilled technicians receive the same care in defining the work, researching relevant backgrounds and understanding the individual. Pulling a list and sending messages is not the hard part. The value is doing the research and qualification well enough to support a sound hiring decision.

  1. Calibrate the work and the decision

We start with the operating problem, what the hire must improve and the decisions they will own. We agree what experience matters, who supports the role and what you can realistically offer. A maintenance leader inheriting reactive breakdowns needs a different brief from one building a reliability program.

  2. Research relevant plants and people

We research manufacturing environments where people have handled comparable work. Process, equipment and decision authority matter more than a matching title. We look for relevant professionals, including people who are not applying, rather than treating an exported list as a completed search.

  3. Make respectful, targeted contact

We explain why the work may be relevant and invite a conversation without pressure. We agree what information may be shared on a confidential search. Contact is the start of qualification, not evidence that someone wants the job or fits it.

  4. Discuss the work they personally performed

Our conversations separate an individual's decisions and responsibilities from the team's results. We explore judgment under pressure, reasons for considering a move and practical expectations. For technicians, that includes equipment background, shift, commute and the support available. Candidate accounts are identified as such; a conversation is not a technical certification.

  5. Write down fit, gaps and open questions

You receive a written candidate brief connecting the person's background to your operating problem. It explains motivation and practical fit, the gaps we have identified and what remains to assess. We distinguish candidate-reported information from supporting evidence rather than presenting every statement as independently verified.

  6. Stay involved through interviews and offers

We use your interview feedback to clarify gaps and keep both sides informed about the work and expectations. We help address offer questions, counteroffers and practical concerns without promising an acceptance. Your team makes the hiring decision and assesses technical capability and site-specific requirements. A shortlist is an output of this work, not the whole service.

What else affects this VP of Engineering hire?

When do I pay?

Only if you hire a candidate we introduced. If the search closes with no hire, there is nothing to pay, and the agreement spells out invoicing after a signed start.

How do you protect confidentiality at this level?

We describe the company by product category and size, never by name, until a candidate agrees to a conversation. Engineering leadership changes can unsettle teams and customers, so we keep any incumbent information private.

Can you reach executives who are not looking?

Yes, and nearly all of them are not. Sitting engineering leaders are rarely on the market. We approach them personally, discuss the scope and the authority offered, and respect their time and discretion.

Does the VP have to relocate?

Often, since engineering leaders need presence with their teams and the plant. We ask about family, housing and any partner career at the start, and discuss hybrid arrangements honestly if your policy allows them.

Which titles are in scope?

Director of engineering, chief engineer and CTO are the common alternates. We also review product engineering heads in similar companies. We read for team size, products shipped and certifications delivered rather than titles alone.

What should we discuss first?

What fee applies to a VP of engineering search?

A percentage of first year base salary, agreed in writing before work begins. We do not take a retainer. The same terms apply regardless of how many candidates we introduce.

Questions before starting a search

When do you pay a recruiting fee?

No upfront fee. You pay only if you hire. The signed recruiting agreement sets the fee basis and payment terms. Sending an opening does not itself commit you to a fee or an exclusive arrangement.

How long does it take to see a short list?

We discuss the search conditions before describing a realistic next step. Shift, location, equipment match and the candidate's reasons for moving all matter. We do not promise a shortlist date before understanding the opening.

How do you handle counteroffers?

We ask what is driving the move before introducing a candidate. We discuss what might change if the current employer offers more money or a different job. Your team still decides whether that person's motivation fits the opening.

What replacement terms apply?

We offer a candidate replacement guarantee on standard search agreements. The applicable period and exact terms are set out in the signed client recruiting agreement.

What do you not do?

We do not bill hourly for a standard permanent search, repost a job-board ad as a search, or supply high-volume general labor. Retainers are not the default. Any different arrangement must be agreed in writing.
