The hiring decision

What makes this hire work on your plant floor?

Lean manager searches go wrong when the title is read as a skill set. Many people have attended training, led a few kaizen events and decorated a floor with floor tape and signage. Fewer have redesigned a flow, reduced work in process, and kept the new layout alive after the original sponsor moved on.

Lean manager searches go wrong when the title is read as a skill set. Many people have attended training, led a few kaizen events and decorated a floor with floor tape and signage. Fewer have redesigned a flow, reduced work in process, and kept the new layout alive after the original sponsor moved on. Owners often describe a lean effort that looked good in the first year and faded as supervisors drifted back to old habits. The role we search for is the person who prevents that fade, through leader standard work, visible metrics and persistent coaching of the front line.

Takt-based assembly, cell design and kanban supermarkets apply in a pump assembler as readily as in a furniture plant. High-mix machine shops, process plants with continuous flow and make-to-order fabricators need an adjusted approach, since takt is less meaningful and variability is built in. A candidate from automotive repeat production may be an excellent teacher yet need adjustment in a low-volume, high-mix environment. We discuss this directly with owners instead of assuming that the title guarantees fit.

Before an introduction

What do we check before you interview?

Look for lived scope. Which value streams did the candidate redesign, what was the lead time before and after, how much inventory moved, and what was the labor effect. We ask how they built standard work, how they trained team leaders, and what audits kept it alive.

  • Qualification in practice

Look for lived scope. Which value streams did the candidate redesign, what was the lead time before and after, how much inventory moved, and what was the labor effect. We ask how they built standard work, how they trained team leaders, and what audits kept it alive. A qualified candidate can describe a failure, such as a cell that reverted, and explain the cause. Formal belts or lean certificates are helpful context.

  • Flow, not events

A lean manager worth hiring can describe a value stream in plain terms: where material waits, which operation sets the pace, how orders are released and what the plant did to shorten the path. In a machine shop that may mean consolidating routings and reducing setup. In an assembly plant it often means balancing a line and feeding it by point of use. We ask candidates to sketch a stream they changed and explain the first three moves. People who managed events can list the tools. People who changed flow can explain the order in which they used them and why.

  • Supervisors decide whether it lasts

In every plant we study, the sustaining force is the first-line supervisor. A lean manager who ignores supervisors builds something that depends on personal pressure. One who trains them, sets up short daily routines and makes the metrics meaningful builds a durable habit. We ask what the candidate did about supervisors who resisted, and how they handled the shift that never followed the standard. In union environments, the same questions apply, with the added need to work through steward relationships and contract limits on job assignment. Candidates who respect these constraints tend to last.

  • How the search is run

We start by learning how your plant produces, including product mix, run lengths, equipment and where delays hide. We then approach candidates whose experience matches that pattern and assess them through detailed questioning about outcomes. We ask for references from operations leaders and sometimes from the supervisors they coached. Owners receive a short note per candidate on process fit, evidence of sustained change and concerns. If your company is family-owned or private equity backed, we also discuss how the candidate handles pressure for fast savings while building habits that take longer.

Direct search

Where are qualified people working now?

Lean managers are found inside assembly plants, machining and fabrication operations, tier suppliers to automotive and appliance makers, and equipment builders. Some began as industrial engineers or production supervisors, and some learned in plants shaped by the disciplined plant operating systems. Others come from consulting teams.

A person who worked a long stretch inside one disciplined system can be very strong and also narrow, while someone with varied exposure may be adaptable but less deep. We map the pool against your product mix, order pattern, ownership and appetite for change.

Which hiring mistakes should you avoid?

Responsibilities behind the title. Lean transfers across industries better than most disciplines, but only up to a point. Qualification in practice. They do not replace the story of a plant that still runs differently two years later. Flow, not events.

What else affects this Lean Manager hire?

Do they also need Six Sigma?

Not always: Lean addresses flow and waste, while Six Sigma addresses variation. Some roles need both, and we confirm yours.

Can an automotive lean leader work in high-mix production?

Often, with adjustment. We examine how the candidate handled variability and whether takt-based methods were adapted.

Is it a plant role or multi-site?

Both exist. A plant role is hands-on with supervisors, while multi-site work is more about standards and coaching other leaders.

How is sustained change verified?

We ask for before and after measures, who owns them now, and references who saw the plant after the candidate left. Owners receive a short note per candidate on process fit, evidence of sustained change and concerns.

How is the search fee agreed?

The fee is a percentage of first-year base salary, agreed in writing before we start. There is no upfront fee. You pay only if you hire.

The Six-Step Search

What do you get before interviewing?

1. Search CalibrationYou get a hiring brief that separates the work, reporting authority and non-negotiable requirements. We agree what would make a candidate worth an interview before contacting anyone. 2. Market MappingYou get a defined search pool, not a reposted vacancy.

  1. 1. Search Calibration

You get a hiring brief that separates the work, reporting authority and non-negotiable requirements. We agree what would make a candidate worth an interview before contacting anyone.

  2. 2. Market Mapping

You get a defined search pool, not a reposted vacancy. We identify the kinds of plants and teams where people already handle comparable equipment, processes and operating demands.

  3. 3. Professional Contact Intelligence

You get a way to reach working people directly. We check professional contact routes and approach candidates discreetly, without making your plant or vacancy public unless you approve.

  4. 4. Persistent Personalized Outreach

You get individual conversations about the actual opening. We explain the work, shift and location, ask whether a move makes sense, and follow up without pretending every person is interested.

  5. 5. Live Candidate Qualification

You get evidence of fit before spending interview time. We talk through decisions, equipment, results and reasons for moving, then distinguish direct experience from skills that would need support.

  6. 6. Candidate Intelligence and Process Support

You get a focused short list with the information behind it. We explain motivation, practical constraints and concerns, support interviews, and keep offer decisions with your hiring team.

What should we discuss first?

Do lean managers need a particular employer background?

No: We value depth of practice more than a brand name, and we test it with detailed questions about what the candidate built. Lean manager searches go wrong when the title is read as a skill set.

What should you know before sending lean manager?

When do you pay a recruiting fee?

No upfront fee. You pay only if you hire. The signed recruiting agreement sets the fee basis and payment terms. Sending an opening does not itself commit you to a fee or an exclusive arrangement.

How long does it take to see a short list?

We discuss the search conditions before describing a realistic next step. Shift, location, equipment match and the candidate's reasons for moving all matter. We do not promise a shortlist date before understanding the opening.

How do you handle counteroffers?

We ask what is driving the move before introducing a candidate. We discuss what might change if the current employer offers more money or a different job. Your team still decides whether that person's motivation fits the opening.

What replacement terms apply?

We offer a candidate replacement guarantee on standard search agreements. The applicable period and exact terms are set out in the signed client recruiting agreement.

What do you not do?

We do not bill hourly for a standard permanent search, repost a job-board ad as a search, or supply high-volume general labor. Retainers are not the default. Any different arrangement must be agreed in writing.
