The hiring decision

What makes this hire work on your plant floor?

The hard part of a CI manager search is separating someone who ran events from someone who changed how a plant manages itself. A kaizen week produces photographs and a savings estimate. Owners burned once by a short-lived program want proof that improvements survived a change in shift, supervisor or product mix.

Title match tells you little here. Tools transfer well, including value stream mapping, standard work and problem solving. Credibility does not transfer automatically. A person who coached press operators may struggle with batch chemistry or continuous process lines. We look at whether the candidate has worked in your process type, or has shown they can learn a new one fast and earn respect from supervisors.

Before an introduction

What do we check before you interview?

Qualified means specific scope that can be inspected. How many lines or cells did they own, what changed in scrap, changeover, on-time delivery or labor hours, and who verified the figure. We want to hear how daily management was set up, how leader standard work was written, and what happened when the plant manager left or volume dropped.

  • Qualification in practice

Qualified means specific scope that can be inspected. How many lines or cells did they own, what changed in scrap, changeover, on-time delivery or labor hours, and who verified the figure. We want to hear how daily management was set up, how leader standard work was written, and what happened when the plant manager left or volume dropped. We also ask about teaching: whom they trained, which supervisors became self-sufficient, and how they handled a manager who quietly refused to participate.

  • What a working CI system looks like

Walk a plant with a mature CI function and you notice small things. Boards are current. Operators can explain the top loss on their line without looking at a screen. Problem solving sheets show root causes beyond operator error. A CI manager who built that has usually spent months at the line, not in a conference room, and has trained supervisors to run short daily reviews. In an interview we ask the candidate to describe one board they designed, what data fed it, who updated it and what the plant did when it showed red. People who built the system answer with concrete detail. People who attended it answer in tool names.

  • Reporting line and authority

The reporting line shapes whether a CI manager can succeed. Reporting to the plant manager gives authority but can turn the role into a firefighter for the plant manager's priorities. Reporting to a corporate leader gives independence but weaker daily influence. Union plants add another layer, since changes to work standards, job rotation or crew sizes may touch contract language, and the CI manager needs to work with labor relations rather than around it. We help owners decide which structure they actually want before the search begins, because the candidate who thrives in one setup often struggles in the other.

  • How we run the search

Because the role is hard to judge from a resume, our process leans on structured conversation. We ask each candidate to take us through one improvement from the original problem to the sustained result, and we ask what they would do differently. We check for consistency between the story and the numbers, and we ask for references from operations leaders, not only from HR or the CI function. Owners get a short summary showing scope, process fit and open concerns for each candidate, so a decision does not rest on a polished presentation. Confidential searches are available when an incumbent is still in the seat.

Direct search

Where are qualified people working now?

Strong candidates sit in plant-based CI roles at mid-size manufacturers, in corporate operating system teams of multi-site groups, and in consultancies that implement for clients. Some are production supervisors or value stream leaders who moved into CI. Each source has a different blind spot. Consultants are used to leaving, so ask who sustained their work.

Corporate staff may have influenced rather than led. Plant-based people may know one site deeply and one method only. Our search maps these pools against your plant size, your ownership situation and whether the role reports to operations or sits beside it.

Which hiring mistakes should you avoid?

  • Why fit is difficult. A working system produces tier meetings that start on time, supervisors who own their boards, and countermeasures that close without the CI manager in the room.
  • Responsibilities behind the title. A CI manager at a stamping plant, a food processor and a job shop are doing different work, because the constraint differs: changeover time in stamping, sanitation windows and yield in food, quoting and routing in a job shop.
  • Qualification in practice. Certifications in lean or Six Sigma help but do not replace evidence.

What else affects this Continuous Improvement Manager hire?

We ask for operations references who saw the work, and we test numbers by asking who validated them on the finance side. We check for consistency between the story and the numbers, and we ask for references from operations leaders, not only from HR or the CI function.

Is CI the same as a lean manager role?

They overlap, but CI often covers problem solving, daily management and cost projects, while lean can focus on flow. We clarify which emphasis you need before searching.

Can a CI manager come from a different process type?

Often yes when the tools and coaching skill are strong, though we confirm the candidate understands your constraint, such as changeover, yield or routing. A CI manager at a stamping plant, a food processor and a job shop are doing different work, because the constraint differs: changeover time in stamping, sanitation windows and yield in food, quoting and routing in a job shop.

Do you check results with references?

Does this work in a union plant?

It can. We screen for candidates who have worked with labor relations and understand how standard work changes interact with the contract.

How is the search fee agreed?

The fee is a percentage of first-year base salary, agreed in writing before we start. There is no upfront fee. You pay only if you hire.

  1. 1. Search Calibration

You get a hiring brief that separates the work, reporting authority and non-negotiable requirements. We agree what would make a candidate worth an interview before contacting anyone.

  2. 2. Market Mapping

You get a defined search pool, not a reposted vacancy. We identify the kinds of plants and teams where people already handle comparable equipment, processes and operating demands.

  3. 3. Professional Contact Intelligence

You get a way to reach working people directly. We check professional contact routes and approach candidates discreetly, without making your plant or vacancy public unless you approve.

  4. 4. Persistent Personalized Outreach

You get individual conversations about the actual opening. We explain the work, shift and location, ask whether a move makes sense, and follow up without pretending every person is interested.

  5. 5. Live Candidate Qualification

You get evidence of fit before spending interview time. We talk through decisions, equipment, results and reasons for moving, then distinguish direct experience from skills that would need support.

  6. 6. Candidate Intelligence and Process Support

You get a focused short list with the information behind it. We explain motivation, practical constraints and concerns, support interviews, and keep offer decisions with your hiring team.

What should we discuss first?

Should a CI manager come from a consultancy?

Sometimes, but we probe sustainability. A consultant who stayed through a full implementation cycle is more convincing than one who handed over a report and left.

What should you know before sending continuous improvement manager?

When do you pay a recruiting fee?

No upfront fee. You pay only if you hire. The signed recruiting agreement sets the fee basis and payment terms. Sending an opening does not itself commit you to a fee or an exclusive arrangement.

How long does it take to see a short list?

We discuss the search conditions before describing a realistic next step. Shift, location, equipment match and the candidate's reasons for moving all matter. We do not promise a shortlist date before understanding the opening.

How do you handle counteroffers?

We ask what is driving the move before introducing a candidate. We discuss what might change if the current employer offers more money or a different job. Your team still decides whether that person's motivation fits the opening.

What replacement terms apply?

We offer a candidate replacement guarantee on standard search agreements. The applicable period and exact terms are set out in the signed client recruiting agreement.

What do you not do?

We do not bill hourly for a standard permanent search, repost a job-board ad as a search, or supply high-volume general labor. Retainers are not the default. Any different arrangement must be agreed in writing.
