The hiring decision

What makes this hire work on your plant floor?

An applications engineer at a manufacturer sits between a customer's problem and your catalog. When the seat is wrong, quotes go out with the wrong motor, the wrong filter media or the wrong cycle time, and the plant pays for it in returns and rework.

We search for people who can size and specify correctly, run a trial on a customer's floor, and bring clean information back to your design team.

Ask for the last sizing they did and what the customer first told them. Strong applications engineers explain how they pushed past the stated requirement to the actual load, temperature, contaminant, duty cycle or throughput. We listen for the assumptions they wrote down, who signed off, and what happened when the field condition disagreed with the datasheet.

Many of your competitors run configurators, selection software or spreadsheet models that nobody fully trusts. We ask which tools they used, whether they built or corrected any, and how they handled an order that fell outside the model.

Before an introduction

What do we check before you interview?

A demo that works in your showroom proves little. We probe how they prepared a trial, what they measured before and after, how they defined success with the customer in writing, and what they did when the unit underperformed at someone else's plant with the production manager watching.

  • Handoff to engineering and sales

The role pays off when field learning reaches product design.

  • Travel and customer-site habits

Travel changes the job more than any title does. We confirm the realistic travel pattern, whether they have worked inside plants with safety orientation, PPE and lockout rules, and whether they can present to a maintenance crew and a purchasing buyer in the same week. Candidates who resent travel, or who want none, are surfaced before you meet them.

Direct search

Where are qualified people working now?

Applications engineers rarely answer job postings, because the good ones are busy winning the next account. We start with peer equipment makers, component manufacturers and system integrators whose products overlap with yours, and with inside technical sales engineers who have been sizing for years and want the customer-facing title.

We also look at field and service engineers ready to move toward design influence, since they have seen how products fail in use.

We map which pool matches your product complexity. A pump or valve maker needs hydraulic and process fluency, a controls supplier needs panel and protocol fluency, and a custom machine builder needs mechanical integration judgment. A candidate from the wrong pool can still be excellent, but we tell you openly where the gap sits and how long ramp-up on your catalog is likely to take.

Which hiring mistakes should you avoid?

Selection tools and configurators. Someone who only clicked through a quoting screen reads very differently from someone who knows why the output moves. Handoff to engineering and sales. We ask how they documented repeat requests, whether any modification they proposed became a standard option, and how they handled a salesperson promising something the product could not do.

  • Handoff to engineering and sales. Red flag: blaming sales for every miss without ever escalating in writing.

The search

How the search runs?

We begin with a working session on your product line, your typical customer, how quotes move today and where applications errors have cost you. We write a role scorecard from that, covering industries served, sizing methods, travel, territory or inside support, and what must be true in the first year.

  1. Agree the brief

We write a role scorecard from that, covering industries served, sizing methods, travel, territory or inside support, and what must be true in the first year.

  2. Approach relevant people

You approve the scorecard before outreach begins. We then recruit quietly, interview in depth against that scorecard, and send you a short list with notes on each person's sizing reasoning and trial history.

  3. Qualify the work and support the hire

We coordinate technical interviews with your engineering lead, check references with applications questions, and manage the offer. Our fee is a percentage of first-year base, agreed in writing before the search starts, and it is owed only if you hire.

What else affects this Applications Engineer hire?

We screen for it early. We ask whether they would relocate or work from a home base near key customers, and we flag family and cost-of-living concerns before an offer. Remote and travel-heavy structures are discussed with you in the scorecard.

When do we pay?

Only when you hire someone we introduced and they start. Nothing is owed for interviews, short lists or time spent, even on a long search for a hard-to-find technical profile.

Can the search stay confidential?

Yes: We describe your company by type and region until a candidate has qualified and agreed to proceed, and we ask before any name is shared. This matters when you are replacing someone currently covering key accounts.

Will you reach people who are not looking?

Most strong applications engineers are employed and busy, so we contact them directly. We open with the product problem and territory, not a generic job description, since that is what gets a working engineer to call back.

Do you cover relocation candidates?

What other titles do you search under?

Application Engineer, Applications Engineering Manager, technical sales engineer and sales support engineer all overlap. We search across them and judge candidates on sizing, trials and customer handling rather than on the title they carried.

The Six-Step Search

What do you get before interviewing?

1. Search CalibrationYou get a hiring brief that separates the work, reporting authority and non-negotiable requirements. We agree what would make a candidate worth an interview before contacting anyone. 2. Market MappingYou get a defined search pool, not a reposted vacancy.

  1. 1. Search Calibration

You get a hiring brief that separates the work, reporting authority and non-negotiable requirements. We agree what would make a candidate worth an interview before contacting anyone.

  2. 2. Market Mapping

You get a defined search pool, not a reposted vacancy. We identify the kinds of plants and teams where people already handle comparable equipment, processes and operating demands.

  3. 3. Professional Contact Intelligence

You get a way to reach working people directly. We check professional contact routes and approach candidates discreetly, without making your plant or vacancy public unless you approve.

  4. 4. Persistent Personalized Outreach

You get individual conversations about the actual opening. We explain the work, shift and location, ask whether a move makes sense, and follow up without pretending every person is interested.

  5. 5. Live Candidate Qualification

You get evidence of fit before spending interview time. We talk through decisions, equipment, results and reasons for moving, then distinguish direct experience from skills that would need support.

  6. 6. Candidate Intelligence and Process Support

You get a focused short list with the information behind it. We explain motivation, practical constraints and concerns, support interviews, and keep offer decisions with your hiring team.

What should we discuss first?

The fee is a percentage of the hired person's first-year base salary. We put the percentage in writing before the search begins, so nothing about it changes once a candidate is attractive. Bonus and commission are not our concern in the terms you sign.

What should you know before sending applications engineer?

When do you pay a recruiting fee?

No upfront fee. You pay only if you hire. The signed recruiting agreement sets the fee basis and payment terms. Sending an opening does not itself commit you to a fee or an exclusive arrangement.

How long does it take to see a short list?

We discuss the search conditions before describing a realistic next step. Shift, location, equipment match and the candidate's reasons for moving all matter. We do not promise a shortlist date before understanding the opening.

How do you handle counteroffers?

We ask what is driving the move before introducing a candidate. We discuss what might change if the current employer offers more money or a different job. Your team still decides whether that person's motivation fits the opening.

What replacement terms apply?

We offer a candidate replacement guarantee on standard search agreements. The applicable period and exact terms are set out in the signed client recruiting agreement.

What do you not do?

We do not bill hourly for a standard permanent search, repost a job-board ad as a search, or supply high-volume general labor. Retainers are not the default. Any different arrangement must be agreed in writing.
