The hiring decision
What makes this hire work on your plant floor?
We ask the candidate to describe a qualification from user requirements through the final report: the equipment, the protocol, the acceptance criteria, deviations and how the summary was written. Strong engineers can recall a failed step and how the team decided whether to repeat or justify it.
A validation engineer is judged by whether the protocol, the executed evidence and the report would all survive an inspector reading them side by side. When you hire a Validation Engineer, you need someone who has executed IQ, OQ and PQ on real equipment, handled a failed test and understood process, cleaning and computer system validation under 21 CFR Part 11. We search for engineers who can explain what went wrong in a validation and how it was resolved.
We ask the candidate to describe a qualification from user requirements through the final report: the equipment, the protocol, the acceptance criteria, deviations and how the summary was written. Strong engineers can recall a failed step and how the team decided whether to repeat or justify it.
We probe how the candidate selected batch numbers, defined critical process parameters, handled variability and tied results to continued process verification. Engineers who explain why acceptance criteria were set where they were show real understanding.
Before an introduction
What do we check before you interview?
Gaps between titles and hands-on execution are common in contract roles and worth probing. We also listen for how candidates talk about the quality unit: an engineer who treats quality review as an obstacle usually produces protocols that return with comments, while one who drafts with the reviewer in mind saves your site weeks of rework across a project.
Cleaning validation depth
We ask how the candidate chose worst-case products, set residue limits, designed sampling locations, handled swab recovery studies and managed a failed result. In shared equipment facilities, the reasoning behind carryover limits matters.
Computer system validation and Part 11
We ask how they scoped risk-based testing, handled vendor documentation and managed periodic review. A candidate who has dealt with an inspector's data integrity question stands out.
Commissioning, qualification and project pressure
Validation often sits at the end of a schedule that has already slipped. We ask how the candidate handled compressed timelines, incomplete commissioning documents and engineers who wanted to skip steps. Their answers show judgment under pressure.

Direct search
Where are qualified people working now?
Validation engineers come from pharmaceutical, biotech, contract development and manufacturing sites and medical device plants, as well as commissioning, qualification and validation consulting firms. We also approach engineers on site expansion projects, validation specialists who want to move from contract work into a permanent role and quality engineers with validation exposure.
We match the dosage form, modality or device type, along with the systems involved. A sterile fill line, a solid dose facility, a biologics suite and a device assembly line demand different validation experience. We also consider whether you need a contractor-style executor or a permanent owner of the validation program. Candidates who have moved between consulting and plant roles often bring both pace and patience, and we ask each of them which environment they actually prefer, because a mismatch there is a common reason new hires leave within a year.
Which hiring mistakes should you avoid?
Red flags we screen out early. We watch for engineers who only formatted protocols, who cannot describe a deviation in detail, who confuse commissioning with qualification, or who have worked only on one equipment type. Cleaning validation depth. Cleaning validation is a specialty.

The search
How the search runs?
We then build a list from the pools above and approach engineers directly, including those finishing a contract assignment. Each candidate is screened on IQ, OQ and PQ execution, cleaning and system validation experience, with written notes provided before interviews.
Agree the brief
We begin by learning your site: products, equipment in scope, systems needing validation, upcoming projects and inspection history. We ask whether the role is project-based or an enduring owner of the master plan.

Qualify the work and support the hire
We confirm compensation, relocation and contract-to-hire preferences early. Our fee is a percentage of first-year base salary, agreed in writing before the search starts, and you owe nothing unless you hire.

What else affects this Validation Engineer hire?
Yes: CQV Engineer, Validation Specialist and Validation Manager overlap in practice, so we search across them and screen on hands-on qualification and system validation depth, regardless of whether the title leans toward contract or permanent work. Engineers who explain why acceptance criteria were set where they were show real understanding.
How do your fees work for a Validation Engineer search?
We charge a percentage of the engineer's first-year base salary, agreed in writing before we begin. Bonus and relocation are not included in the basis.
How is confidentiality handled?
We describe your site and products in general terms and never share project details, inspection results or product pipelines. Candidates are asked to protect their own employers' information the same way.
Can you find validation engineers who are not looking?
Yes: Many are embedded in projects and not browsing. We approach them directly and explain the validation scope so they can decide if it fits.
Will validation engineers relocate?
Many have worked on the road and will, but family and project timing matter. We ask early and tell you where a candidate wants a permanent base.

The Six-Step Search
What do you get before interviewing?
1. Search CalibrationYou get a hiring brief that separates the work, reporting authority and non-negotiable requirements. We agree what would make a candidate worth an interview before contacting anyone. 2. Market MappingYou get a defined search pool, not a reposted vacancy.
1. Search Calibration
You get a hiring brief that separates the work, reporting authority and non-negotiable requirements. We agree what would make a candidate worth an interview before contacting anyone.
2. Market Mapping
You get a defined search pool, not a reposted vacancy. We identify the kinds of plants and teams where people already handle comparable equipment, processes and operating demands.
3. Professional Contact Intelligence
You get a way to reach working people directly. We check professional contact routes and approach candidates discreetly, without making your plant or vacancy public unless you approve.
4. Persistent Personalized Outreach
You get individual conversations about the actual opening. We explain the work, shift and location, ask whether a move makes sense, and follow up without pretending every person is interested.
5. Live Candidate Qualification
You get evidence of fit before spending interview time. We talk through decisions, equipment, results and reasons for moving, then distinguish direct experience from skills that would need support.
6. Candidate Intelligence and Process Support
You get a focused short list with the information behind it. We explain motivation, practical constraints and concerns, support interviews, and keep offer decisions with your hiring team.
What should we discuss first?
When do we pay?
Only when a Validation Engineer we introduced accepts your offer and starts work. If no one is hired, you owe nothing.
What should you know before sending validation engineer?
When do you pay a recruiting fee?
No upfront fee. You pay only if you hire. The signed recruiting agreement sets the fee basis and payment terms. Sending an opening does not itself commit you to a fee or an exclusive arrangement.
How long does it take to see a short list?
We discuss the search conditions before describing a realistic next step. Shift, location, equipment match and the candidate's reasons for moving all matter. We do not promise a shortlist date before understanding the opening.
How do you handle counteroffers?
We ask what is driving the move before introducing a candidate. We discuss what might change if the current employer offers more money or a different job. Your team still decides whether that person's motivation fits the opening.
What replacement terms apply?
We offer a candidate replacement guarantee on standard search agreements. The applicable period and exact terms are set out in the signed client recruiting agreement.
What do you not do?
We do not bill hourly for a standard permanent search, repost a job-board ad as a search, or supply high-volume general labor. Retainers are not the default. Any different arrangement must be agreed in writing.
